Abstract: The aims of study to identify and analyze the effect of the organizational culture, work climate, and welfare facilities on job satisfaction and its implications for the performance of employees at oil palm plantations of PT. Langkat Nusantara Kepong. This research using a quantitative approach with survey on the type of research. The sample was determined by random sampling method, 226 people. The data collection through questionnaires and secondary data. Data were analyzed with path analysis. The results showed that partially, organizational culture, work climate and welfare facilities had a positive and significantly effect on employee job satisfaction. The organizational culture shows the highest influence, meaning that the organizational culture has a more dominant influence on employee job satisfaction, with a total influence of 36.40% (direct effect of 31.03%). Simultaneously, organizational culture, work climate and welfare facilities directly and indirectly have a positive and significantly effect on employee job satisfaction. The influence of organizational culture, work climate and welfare facilities on job satisfaction is 54.94% with a direct influence of 39.30%. Employee job satisfaction has a positive and significantly effect on employee performance on oil palm plantations of PT. Langkat Nusantara Kepong, with a total influence of 71.06%. The employee job satisfaction is an intervening variable in organizational culture variables, work climate and welfare facilities on employee performance, because there is an increase the effect of organizational culture variables, work climate and welfare facilities on employee performance by 16.12% if through the job satisfaction variable.------------------------------------------------------------------------------------------------------------------------------------------------------------------------------------------------------------Penelitian ini bertujuan untuk mengetahui dan menganalisis pengaruh budaya organisasi, iklim kerja, dan fasilitas kesejahteraan terhadap kepuasan kerja serta implikasinya terhadap kinerja karyawan di kebun-kebun kelapa sawit PT. Langkat Nusantara Kepong. Metode penelitian ini menggunakan pendekatan kuantitatif, jenis penelitiannya adalah survey. Sampel ditentukan dengan metode random sampling sebanyak 226 orang. Pengumpulan data melalui kuesioner. Data dianalisis dengan menggunakan analisis jalur. Hasil penelitian menunjukkan bahwa secara parsial, budaya organisasi, iklim kerja dan fasilitas kesejahteraan berpengaruh positif dan signifikan terhadap kepuasan kerja karyawan. Nilai pengaruh yang paling tinggi adalah variabel budaya organisasi, artinya budaya organisasi berpengaruh lebih dominan terhadap kepuasan kerja karyawan, dengan total pengaruh sebesar 36,40% (pengaruh langsung sebesar 31,03%). Secara simultan, budaya organisasi, iklim kerja dan fasilitas kesejahteraan secara langsung dan tidak langsung berpengaruh positif dan signifikan terhadap kepuasan kerja karyawan. Nilai pengaruh budaya organisasi, iklim kerja dan fasilitas kesejahteraan terhadap kepuasan kerja adalah sebesar 54,94% dengan pengaruh langsung sebesar 39,30%. Kepuasan kerja karyawan berpengaruh positif dan signifikan terhadap kinerja karyawan pada kebun-kebun kelapa sawit PT. Langkat Nusantara Kepong, dengan total pengaruh sebesar 71,06%, artinya perubahan kinerja karyawan dipengaruhi oleh perubahan kepuasan kerja sebesar 71,06%. Kepuasan kerja karyawan merupakan variabel intervening variabel budaya organisasi, iklim kerja dan fasilitas kesejahteraan terhadap kinerja karyawan, karena terjadi peningkatan pengaruh variabel budaya organisasi, iklim kerja dan fasilitas kesejahteraan terhadap kinerja karyawan sebesar 16,12% jika melalui variabel kepuasan kerja.
