dc.description.abstract | PT Perkebunan Nusantara (PTPN) merupakan salah satu perusahaan yang dulunya menganut sistem feodalisme, dimana hubungan antara pengusaha dan pekerja lebih mengutamakan hierarki dan perbedaan status sosial. Hal ini seringkali menimbulkan ketidakadilan dan ketimpangan diantara karyawan. Penelitian ini bertujuan untuk mengetahui pengaruh kepemimpinan dengan hati terhadap partisipasi pengambilan keputusan, efikasi diri, efektivitas komunikasi, kinerja manajer, budaya organisasi kepuasan kerja, dan well-being, serta pengaruh partisipasi pengambilan keputusan, efikasi diri, efektivitas komunikasi terhadap kinerja manajer, budaya organisasi terhadap kinerja manajer, serta pengaruh kepemimpinan dengan hati terhadap kinerja manajer melalui partisipasi pengambilan keputusan, efikasi diri, efektivitas komunikasi, budaya organisasi, kepuasan kerja, well-being. Metode pengambilan sampel yang digunakan adalah proportional stratified random sampling. Responden pada penelitian ini adalah 137 manajer kebun dan pabrik. Analisis yang digunakan adalah Analisis yang digunakan adalah Partial Least Square (PLS) untuk menguji hipotesis mengenai hubungan langsung maupun tidak langsung antara variabel yang diamati. Hasil analisis menunjukkan bahwa kepemimpinan dengan hati tidak berpengaruh langsung terhadap kinerja manajer, tetapi memiliki dampak tidak langsung melalui faktor psikologis seperti efikasi diri, kepuasan kerja, dan well-being. Namun, kepemimpinan dengan hati tidak dapat mempengaruhi kinerja manajer melalui faktor manajerial seperti efektivitas komunikasi, partisipasi dalam pengambilan keputusan, dan budaya organisasi. Faktor psikologis tersebut memiliki pengaruh langsung terhadap kinerja manajer, sedangkan faktor manajerial tidak berpengaruh langsung. Kepemimpinan dengan Hati dan aspek psikologi dapat diimplementasikan oleh perusahaan perkebunan sebagai dasar kebijakan untuk manajemen SDM. Pengembangan soft skill dan capacity building berbasis kepemimpinan dengan hati dapat menjadi landasan perusahaan untuk membentuk kepemimpinan yang konsisten. PT Perkebunan Nusantara (PTPN) is a company that formerly adhered to a feudalistic system, where the relationship between employers and workers prioritized hierarchy and social status differences. This often led to injustice and inequality among employees. This study aims to examine the influence of leadership with heart on decision-making participation, self-efficacy, communication effectiveness, managerial performance, organizational culture, job satisfaction, and well-being. It also explores the effects of decision-making participation, self-efficacy, and communication effectiveness on managerial performance, the influence of organizational culture on managerial performance, and the impact of leadership with heart on managerial performance through decision-making participation, self-efficacy, communication effectiveness, organizational culture, job satisfaction, and well-being. The sampling method used was proportional stratified random sampling. The respondents of this study were 137 estate and factory managers. The analysis employed was Partial Least Squares (PLS) to test the hypotheses regarding both direct and indirect relationships among the observed variables. The results of the analysis show that leadership with heart does not have a direct effect on managerial performance but has an indirect effect through psychological factors such as self-efficacy, job satisfaction, and well-being. However, leadership with heart does not influence managerial performance through managerial factors such as communication effectiveness, participation in decision-making, and organizational culture. These psychological factors have a direct effect on managerial performance, whereas the managerial factors do not. Leadership with heart and psychological aspects can be implemented by plantation companies as a foundation for human resource management policies.
