Abstract: Penelitian ini bertujuan untuk menganalisis Pengaruh Gaya Kepemimpinan Transformasional dan Motivasi Kerja terhadap Kinerja Karyawan dengan Kepuasan Kerja sebagai Variabel Intervening pada PT. Riau Andalan Pulp and Paper Buatan Port. Penelitian menggunakan pendekatan kuantitatif dengan metode asosiatif, populasi sebanyak 110 karyawan dijadikan sampel dengan teknik jenuh. Analisis data menggunakan PLS-SEM dengan SmartPLS 4.0. Hasil penelitian menunjukkan bahwa model memiliki nilai R² sebesar 0,511 untuk Kepuasan Kerja dan 0,604 untuk Kinerja Karyawan, yang termasuk kategori moderat-kuat. Gaya Kepemimpinan Transformasional berpengaruh signifikan terhadap Kepuasan Kerja (β = 0,432; p < 0,001), demikian pula Motivasi Kerja terhadap Kepuasan Kerja (β = 0,389; p < 0,001). Kepuasan Kerja berpengaruh signifikan terhadap Kinerja Karyawan (β = 0,471; p < 0,001). Sebaliknya, Gaya Kepemimpinan Transformasional (β = 0,112; p = 0,219) dan Motivasi Kerja (β = 0,097; p = 0,267) tidak berpengaruh signifikan secara langsung terhadap Kinerja Karyawan. Namun, analisis mediasi menunjukkan bahwa baik Gaya Kepemimpinan Transformasional (β = 0,203; p < 0,05) maupun Motivasi Kerja (β = 0,183; p < 0,05) berpengaruh signifikan terhadap Kinerja Karyawan melalui Kepuasan Kerja.. This study aims to analyze the Effect of Transformational Leadership Style and Work Motivation on Employee Performance with Job Satisfaction as an Intervening Variable at PT. Riau Andalan Pulp and Paper Buatan Port. The research employed a quantitative approach with an associative method. The population consisted of 110 employees, all of whom were selected as the sample using a saturated sampling technique. Data were analyzed using PLS-SEM with SmartPLS 4.0. The results show that the model achieved an R² value of 0.511 for Job Satisfaction and 0.604 for Employee Performance, indicating moderate to strong predictive power. Transformational Leadership significantly influenced Job Satisfaction (β = 0.432; p < 0.001), as did Work Motivation (β = 0.389; p < 0.001). Job Satisfaction had a significant positive effect on Employee Performance (β = 0.471; p < 0.001). In contrast, Transformational Leadership (β = 0.112; p = 0.219) and Work Motivation (β = 0.097; p = 0.267) did not significantly affect Employee Performance directly. However, mediation analysis revealed that both Transformational Leadership (β = 0.203; p < 0.05) and Work Motivation (β = 0.183; p < 0.05) significantly influenced Employee Performance through Job Satisfaction.
