| Abstract: | Profesionalisme dosen merupakan komponen penting dalam menjamin mutu pendidikan tinggi, khususnya dalam konteks terbatasnya dukungan institusional. Penelitian ini bertujuan untuk menguji pengaruh perceived organizational support (POS) terhadap profesionalisme dosen dengan kepuasan kerja sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif eksplanatif dengan jumlah responden sebanyak 362 dosen tersertifikasi di bawah koordinasi KOPERTAIS Wilayah IX Sumatera Utara. Teknik pengambilan sampel yang digunakan adalah total sampling, dan data dikumpulkan melalui kuesioner daring. Analisis data dilakukan dengan teknik Partial Least Squares Structural Equation Modeling (PLS-SEM) menggunakan perangkat lunak SmartPLS 3.0. Hasil penelitian menunjukkan bahwa POS tidak berpengaruh langsung secara signifikan terhadap profesionalisme dosen (β = 0,13; p = 0,082), namun berpengaruh signifikan terhadap kepuasan kerja (β = 0,728; p < 0,001). Kepuasan kerja memiliki pengaruh signifikan terhadap profesionalisme dosen (β = 0,474; p < 0,001) dan sepenuhnya memediasi hubungan antara POS dan profesionalisme (β mediasi = 0,345; p < 0,001). Temuan ini mengindikasikan bahwa persepsi terhadap dukungan organisasi hanya berdampak pada profesionalisme dosen ketika dikonversi terlebih dahulu menjadi pengalaman kerja yang memuaskan secara psikologis. Implikasi praktis dari penelitian ini menekankan pentingnya pendekatan relasional dan humanistik dalam pengelolaan sumber daya manusia akademik untuk mendukung profesionalisme dosen secara berkelanjutan. Lecturer professionalism is a vital component in ensuring the quality of higher education, particularly in contexts where institutional support is limited. This study investigates the effect of perceived organizational support (POS) on lecturer professionalism, with job satisfaction examined as a mediating variable. Using a quantitative explanatory design, the study involved 362 certified lecturers under the coordination of KOPERTAIS Region IX North Sumatra. A total sampling technique was employed, and data were collected through an online questionnaire. The analysis was conducted using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 3.0. Results showed that POS did not directly affect lecturer professionalism (β = 0.13; p = .082), but significantly influenced job satisfaction (β = 0.728; p < .001). Job satisfaction, in turn, had a significant positive effect on lecturer professionalism (β = 0.474; p < .001) and fully mediated the relationship between POS and professionalism (β = 0.345; p < .001). These findings suggest that POS contributes to lecturer professionalism only indirectly through increased job satisfaction. The study highlights the importance of fostering affective and psychological experiences in academic work environments. Practical implications emphasize a shift from structural approaches to more relational and humanistic strategies in managing academic human resources to enhance sustainable professionalism. |
