| Abstract: | Pekerja perempuan di BNN Aceh menghadapi tantangan yang signifikan dalam menyeimbangkan pekerjaan dengan tanggung jawab rumah tangga, serta harus menghadapi tekanan kerja yang tinggi dan dominasi laki-laki dalam posisi kepemimpinan. Penelitian ini bertujuan untuk menganalisis pengaruh kualitas kehidupan kerja (Quality of Work Life/QWL) terhadap keterikatan kerja (work engagement) pada perempuan di BNN Aceh, dengan kepuasan kerja sebagai variabel mediasi. Penelitian ini menggunakan metode kuantitatif dengan pendekatan positivistik, dengan pengumpulan data melalui instrumen skala yang terdiri dari 32 item keterlibatan kerja, 24 item kualitas kehidupan kerja, dan 36 item kepuasan kerja. Analisis data dilakukan secara statistik menggunakan Structural Equation Modeling (SEM) berbasis Partial Least Square (PLS) melalui aplikasi SmartPLS 3.0. Hasil pengujian menunjukkan bahwa quality of work life (QWL) tidak berpengaruh langsung terhadap keterlibatan kerja (t = 0,565; p = 0,572), namun berpengaruh signifikan terhadap kepuasan kerja (t = 9,390; p = 0,000), yang kemudian berpengaruh terhadap keterlibatan kerja (t = 2,379; p = 0,018). Uji mediasi melalui Sobel test menunjukkan bahwa kepuasan kerja memediasi hubungan QWL dan keterlibatan kerja secara signifikan (Sobel z = 2,307; p = 0,02). Penemuan ini menunjukkan bahwa peningkatan kepuasan kerja dapat menjadi cara yang efektif untuk meningkatkan keterikatan kerja di kalangan pekerja perempuan karier di BNN Aceh. Female employees at BNN Aceh face significant challenges in balancing their professional responsibilities with domestic duties, while also contending with high work pressure and male dominance in leadership positions. This research aims to analyze the influence of Quality of Work Life (QWL) on work engagement among women at BNN Aceh, with job satisfaction as a mediating variable. The research employed a quantitative method with a positivist approach, collecting data through scale instruments comprising 32 items on work engagement, 24 items on QWL, and 36 items on job satisfaction. Data were statistically analyzed using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS) through the SmartPLS 3.0 application. The results of the independent test show that QWL does not have a direct effect on work engagement (t = 0.565; p = 0.572), but has a significant effect on job satisfaction (t = 9.390; p = 0.000), which in turn affects work engagement (t = 2.379; p = 0.018). The paired test using the Sobel test confirmed that job satisfaction significantly mediates the relationship between QWL and work engagement (Sobel z = 2.307; p = 0.02). These findings indicate that enhancing job satisfaction can be an effective strategy to increase work engagement among female professionals at BNN Aceh. |
